HVAC Operations Manager

Compensation Range: Starting at $75,000 with with bonus structure

MT Building Services is seeking a driven, hands-on HVAC Operations Manager to build, launch, and lead our HVAC division at our New Jersey location.
This is not a plug-and-play management role. This is a ground-up leadership opportunity for someone who wants to take ownership of an operation, build a team from the ground up, and create a high-performing HVAC business within an established and growing company.
We are investing in the right leader to develop the division organically—starting with initial support and scaling into a fully functioning, profitable department.

What You’ll Do
As the HVAC Operations Manager, you will take ownership of the full lifecycle of the HVAC operation, from day one through scale.
You will:
- Collaborate with the Centralized Home Office: Partner effectively with HR, inventory management, and executive leadership to ensure operational alignment, while overseeing the New Jersey location’s HVAC operations.
- Build and scale the HVAC division from the ground up
- Start as the foundational leader of the department, with the responsibility of establishing structure, processes, and a roadmap for growth. You will play a key role in shaping how the division operates long-term.
- Manage the full lifecycle of HVAC jobs
- Oversee projects from initial customer contact and scoping through scheduling, execution, completion, and follow-up. Ensure quality, efficiency, and strong customer experience at every stage.
- Support existing weatherization program work
- Coordinate and manage HVAC-related work tied to our weatherization programs using a subcontractor model. Ensure compliance, quality standards, and timely execution while maintaining strong subcontractor relationships.
- Develop and grow private HVAC business
- Identify and execute opportunities to build a profitable book of private HVAC work, including service, installs, and system replacements—especially during program downtime. This includes helping define pricing, service offerings, track and manage warranties, and go-to-market approach.
- Recruit, hire, and develop your team
- Lead hiring efforts as the division grows, bringing on HVAC technicians and installers. Train, mentor, and build a team culture focused on accountability, performance, and continuous improvement.
- Own scheduling, job costing, and operational efficiency
- Ensure work is scheduled effectively, jobs are completed on time, and profitability is tracked and optimized. Continuously look for ways to improve workflows and eliminate inefficiencies.
- Bridge field operations and office coordination
- Work across both field and administrative functions to ensure smooth communication, proper documentation, and operational alignment.
- Create processes and structure where they don’t yet exist
- Develop processes, playbooks, and standards that allow the division to scale without losing quality or control.
- Drive accountability, performance, and culture
- Set expectations, track results, and hold the team accountable while building a positive, motivated, and solutions-oriented work environment.
- Partner with leadership on strategic growth
- Work closely with company leadership to align on goals, track progress, and expand the HVAC division in a sustainable and profitable way.
What We’re Looking For
We are seeking someone who is not just experienced—but wired to build and lead.
- NJ Master HVACR License strongly preferred (or ability to obtain
- Proven experience in HVAC operations, including service and install
- Demonstrated success managing technicians, crews, and workflow
- Experience hiring, training, and developing high-performing teams
- Strong understanding of job costing, profitability, and operational metrics
- Self-starter who is comfortable operating with autonomy and building structure from scratch
- Strong documentation and computer skills, including proficiency with Google Suite
- Entrepreneurial mindset with a strong sense of ownership
- Ability to balance hands-on involvement with leadership responsibilities
- Strong communication skills with both field teams and leadership
- Problem-solver who takes initiative and follows through
- Ability to create order, systems, and accountability in a growing environment
